Looking at the stats, it could be possible that higher attrition rate and lower gender diversity could be mostly because of female employees leaving the company. If such is the case, Ayesha must address the problems faced by female employees with at most importance. Feedback must be taken from them and necessary changes should be done in company policies for female employees. Flexibility to work from home should be provided for new mothers and also if possible a baby care should be set up as maternity is one of the major reasons why female employees tend to leave their jobs.
Since recently Elixirmicrobes has been tarnished by a sexual harassment case, it needs to prove that it is a socially responsible company. It should take necessary actions to bring justice to the victim and also conduct programs in the company that show the importance of gender equality.
Also, not specific to any gender, other employee morale boasting activities such as providing incentives and bonuses on a regular basis for deserving candidates, salary hikes if the salary doesn’t match the industry average must be undertaken.

Positives : Good Sales growth as far as Industry is concerned.
Very high attrition rate of 47% against industry average 14.06% suggests that employee satisfaction has taken a hit. But companies performance is robust despite above fact because if the industry as whole is declining from 8% in 2012 to 4% in 2013 to -3% in 2014 then we can safely assume that Elixir Microbs Pvt Ltd has done pretty well with 14% , 12% and 6% in2012,2013 and 2014.
Some causes of Employee dissatisfaction may be :
1. Laxity on part of company to not deal with Sexual harassment charges seriously.
Consequences : Gender diversity has taken a hit due to this straightaway. Whereas in 2013 Elixir Microbs Pvt Ltd had 32 % females , in 2014 this percentage drops to 17% . As a result of that women felt unsecured thus quit the company which can set bad name for the company.
2. Bad performance assessment system might also be the cause .
Consequences : Employee starts feeling demotivated after giving their all but still not get what they deserved.
Till 2012 attrition rate was somehow manageable , 7% and 11%, since it was lower than industry average 9% and 12% but in 2013 it rose to uncomfortable level , 33%, close to 2.5 times industry average 14.5%.
Main Questions: Focus of Manpower requirement ?
Ayesha thinks that it is only Salary and bonuses but I would like from her here . Some of my main question ayesha would be :
1. What is use of salary and bonuses if the women employees don’t feel safe about themselves?
2. Shouldn’t transparent appraisal system serves as a boost to employee confidence ?
Solutions :
1. Make strict laws against sexual abuse of women . Every company requires good image in market to work . So having such laws will reduce attrition rate .
2. We do not have hold over what other companies are doing . Ayesha thinks that poaching activity of RealMedicine , which commands about 35% market share, but without sufficient evidences we can’t claim that . If she had sufficient evidences against RealMedicine then she should present this to Board meeting .
Employee is King
Main points to be followed here are :
1. To instill confidence in employees that women safety is one of the top goals of the company .
2. To improve employee performance assessment system
3.To provide them timely rewards based on their performance
4. To make aware employees that their company is doing pretty good as far as Sales Growth Rate is concerned.

Loved the fact that you analysed the data correctly. Notice the change in gender ratio year-on-year. It is quite clear more females are leaving :good: +5 for this valid analysis.

For the Employee is king initiative, what is most important is to find out the root cause of these trends.
To find out the root cause, an employee survey could be conducted which will include feedback from all employees regarding their views on salary, bonuses, performance appraisal, work environment or any other issues faced by them at workplace.
If salary and bonuses is an issue then the company must ensure that proper salary hikes and timely bonuses are provided to the employees.
The second thing is to investigate the allegations of sexual harassment made by an employee on Mr. K. Ramesh. If Mr. K.Ramesh is found guilty, then strict action should be taken against him to give a strong message to its employees that ElixirMicrobes is always committed to safeguard the rights and interests of its employees and provide a healthy work environment especially to its female employees. A sexual harassment redressal committee should also be formed where employees can complaint about any case of sexual harassment that they come across in their workplace. Complete anonymity of the complainant should also be maintained. 2.Salary increment for attrition control would not be a good idea as it may create problem financially or create unions coming up with more demands
3.Ensuring promotions and hiking on in company experience basis motivates employees to reach nearest aniversary to gain bonus
4.Apart from these implementations there may be stress factors and harrasment factors which should be tackled by HR and also there should be a discussion made with HR about issues
5.Poaching can be counter attacked with talent based increments which makes employees feel their company rewards them best and avoids thought of shifting.
6. As we can see there is fall of the industry itself fear of employees may be that they don’t have future in this industry….company needs to let the employees know that everything is alright until they are in company as it is doing well and and now is the chance to lead the industry as everyone else also will have the same fear
